Leadership Assessment Essay

Leadership can be best defined as beauty. One may say that is in the eye of the beholder. The best managers consistently allow different leaders to emerge and inspire their teammates. My prior organization, Comcast Corporation, a telecommunications provider, mission statement is to deliver a superior experience to their customers every day. Jason Biske, whom is Director of Sales and Operation, created an environment where Comcast is focused solely on customers by building relationships. When we would see him, he would always speak and ask how your day or sales was going. Jason was really big on keeping the sales floor informed of new promos or contests that were going on by sending constant email communications, ongoing training sessions, or holding focus groups on various processes of improvement in the sales process. When it came to leadership styles, Jason Biske demonstrated several. He embraced democratic, coaching, pacesetting, and authoritative. He initiated structure and created an environment that made you feel a part of something. Along with that he showed consideration. We felt like our opinions mattered and there was a concern for the employees. Leaders provide a sense of direction for the employees of the organization. Without this sense of direction (both strategic and ethical), the organization and its employees could easily lose their direction.In order for any leader to be successful all styles need to be incorporated. Leaders, therefore, are given the responsibility of creating and shaping culture. The organizational structure that has been created has positioned the company in the smartest way possible. † As the world changes, the culture of organizations must sometimes be re-shaped to better fit the environment and the overall strategy of the organization (Buhler)†.Comcast strongly believes in teamwork, integrity, creativity and commitment within the organization. Managers must be convinced of the benefits as well as higher performance for their teams if they are to become enthusiastic leaders of change. â€Å"Above all, senior executives should encourage managers to think big: the new world of work opens up new possibilities for how companies define their boundaries and organize work (Lund, 2012)†.Having such a strong team of leadership gives employees as well as potential talent something to look forward to in regards to a career. The positive thing about having a clear organizational structure is simply it allows you to see the formal relationship that exits between the departments. Jason Biske‘s job as director was to improve the sales process and increase revenue in the sales department. As a result he increased revenue by 24 percent. He also rolled out a process called Sales Pro which would make the sales process simpler by focusing on relationships. Even though his styles motivated employees, he used communication through m ass emails mostly. On a daily basis, you would receive several reports on how the company is profiting. At my career level no one understood how we were contributing to these successes. Jason would get you excited to make money but somewhere in there the leadership failed.† According to Moorhead and Griffin (1998) employee motivation and ability jointly contribute towards employee performance and the most challenging task of the managers is to motivate employee to execute the utmost of their ability†. When you have middle managers that are not as excited about their jobs, it is hard to keep the customer service reps motivated to sale the product or meet numbers when the objectives are not clear. In an organization, an individual has to be seen as a contributor. Most importantly, you have to keep your employees motivated. Most people never make it to the top because they are successful at being a doer instead of being a leader. â€Å"Leadership is more about inspiration, about guidance, about communication and building trust among the team. Management is probably the day-to-day running of an organization. It is about developing and organizing aspects of your businesses and running those businesses (Toor, 2011)†. Some best pra ctices that organizational leaders can follow are 1. Accept feedback from the people that work with you. No one knows best other than the people that deal with the customers every day. Some of the most successful companies are profitable because the organizational leader listened to what the employees shared. There is value in shared values. Secondly, try a crazy idea every now and then. Employees like creativity and a challenge to keep them on their toes. Lastly, show courage. Effective leaders sometimes have to issue orders whether or not it means they are popular or not. If you are leading effectively then your team will support you. Leaders are made, not born. â€Å"I consider leadership as something long term with a clear vision of what to achieve. Management, however, is more about function; it’s short-term and involves setting a target and achieving it. Diversity is not only important to the work environment and the business but it can also have some legal ramifications if not followed properly.† Workplace Diversity refers to the variety of differences between people in an organization. The roots of diversity does not begin to range from race, gender, ethnic group, age, personality, educational background etc., rather it begins from perception of the employees towards each other (Andrew Patrick, 2011)†. Ccompanies that embrace employees from different cultural backgrounds, experiences and even countries are better positioned to succeed in this century. Hiring a diverse workforce helps a company stay in compliance with employment laws and build workplaces that are more inclusive. It also assists employees in reaching their fullest potential. When hiring and managing employees from different cultures and backgrounds it can be challenging, but it can also be very rewarding. â€Å"Diversity is not a photo opportunity. Anybody can recruit anybody. Keeping people is the challenge (Sreedhar, 2011)†. Most corporations have diversity council which allows you to manage diversity globally therefore allowing others to learn from different perspectives and cultures. From a business perspective, companies have become more innovative requiring expansion into global territories. It requires them to move people as well as products around. The main form of research for my assignment will be through the library and Internet. I will do research into companies that are based out there as Motorola companies will produce company reports, which can be found either on the Internet or in libraries. This section provides a detailed account of the research undertaken to complete this assignment and further, goes on to analyse the strengths and weaknesses of each particular method. It is used to give support of the benefits thought to be associated with each research method. Executive Summary As the number one of the foreign export-import electronic company in China, was in unique position, Motorola has established a strong infrastructure and developed powerful relationships in China. As the China become more open and developed today, all the world organisations are likely to build their business in China. As the first telecommunication company who is entry in their business in China, Motorola has successfully earned Chinese market, how does this communication skills as they used, this is the main topic of this assignments. 1) China market environment For the BBC news reports: the US businesses community see the world's most populous country as potentially their most profitable market, and the US interests hope an open Chinese market could help pull the economy out of its present slump. Why is that? Thought it took 10 years to build a mobile user base of 10 million in China, the number of subscribers increased from 10 million to 100 million in less than four years. Currently, China mobile telecommunication market is nothing short of Stellar – no other market in the world is adding 5 million mobile subscribes a month (2001) to their customer base. China's mobile communications market, with over 120 million user by mid-2001, has over taken the US to become the largest mobile phone market in the world. China is already the largest market for cellular phones in the world and expected to be the second largest PC market in the world. The first in Shenzhen in the province of Guangdong in 1979, since then, three further SEZS have been established in south China: Shenzhen, Zhuhai and Shantou in Guangdong, at Xiameng in province of Fujian. However, the product targeting of these group are only a short life cycle, the company should to contours move forward their product design, to lead the mobile market fashion. * Heavy user Normally they are successful businessman and woman, professionals and private company owner, are aged which above 30 years old, with a higher incomer. The people in this group as show in mobile as their necessary tools for their business or jobs, not kind of fashion staff. They always are early holders of mobiles phones, for them, it is good to stick with one brand, not always change, because they don't seems to have a time to use new manure. Therefore, for this group need have much high quality of the product and faultless customer service, also this group is much loyal in certain brands compare with other group, so it is very important to reach this group's customer. * Social life lover user This group might not that rich, but they are very active, enjoys pup, restaurant, nightclub all those kind of staff. They like to make friends and more care about their families. A mobile phone is the best tools for them to communicate with other and keeping in touch. They may not enjoy getting a very attractive appearance or very complicate functional mobile phones; the people in this group are much sensitive to the price of the phone than other groups, because they normally do not have very higher income and only got average salary. They normally are patient to wait about sales promotions in order to get good price with good deals. For this target of view, the profit margin of mobile phones targeting for this group are focused on lower price. However, with the increasing number of the mobile phones holder, this group's people are quickly growth and make more contribution to the growth of the market size. So, we cannot disregard the exist of this group. * Technology user This group's customer are normally male, high educated, the age of them are between 25-50. As mentioned previously, because of its dominant position, china mobile serves as a major distributor for mobile phone technology producers. Major department stores and retail outlets provide another key outlets for distribution. There is no one way to get products to consumers, as no one company has access to all of the markets in the nation, so providers must develop relationships with many types of outlets to gain market advantage. Drama Evaluation Example

On 12th of December we went to Stifford Clays Primary and performed our piece to 180 year 4’s and 5’s. When we got there we had to straight away bring in our set and therefore had to quickly work out our staging. We all agreed to have the boards on a slant so that we could get changed and await our queues without the children seeing us as if they did it would ruin the illusion. We did this and got changed into our costumes in 20 minutes which I thought was really good and professional.As a group the performance went really well, we all knew our queues and our lines and worked really well together, the costume changes were done in time and nobody came out of role, there for a bit of empty staging but I think this was due to the fact that we were in a new performance space and were not use to it. People were not coming off the right side and therefore ended up having to cross the back of the stage, but it was not obvious as it was in character.As an individual I think the performance was ok, the children booed as I came on as the teacher as they thought I was still the Wicked Witch, I think I did change each characters characterisation but the costume wasn’t different enough and I think they thought I was the Wicked Witch in disguise. Also when I did come on as the Wicked Witch they did not stop booing me, according to the video they booed me for a full minute.I was not expecting such a huge reaction and I just did what I thought my character would do and tell them to ‘be quite’ and ‘shut up’ I also did hand gesture of them talking, it was really tough to deal with as every time I went to talk they just started booing again. I then decided to stand there and wait for them to calm down which they eventually did. Although it was annoying I think the booing was a good sign as they believed in my character and really hated me as much as they were supposed to. As the teacher I think I did well in adopting a different role and I changed my voice and body language making everything precise.The audience interacted with everything and more and seemed to have a lot of fun. When Catherine and I did the chase scene the children loved the water gun being fired, as I ran through they grabbed my cape which I had to react to again in the way the Wicked Witch would I told them to ‘Get off before I turned them into frogs’ from this I learnt that my teacher character needs more of a disguise, that I need to hold onto my cape while running through the crowd and to react to the boo’ing at first but then stand there and wait or them to quieten down. When I melted as the Wicked Witch I melted to the side of the stage and therefore had to stay there for a little while, which I didn’t mind as I needed to catch my breath anyway, I had to pick the right time to move off the stage and therefore picked the time when Sophie and Jess were running as I though the audience’s attention would be on them, it turned out it was and I did pick the right time to slip off.When we were at the performance we had forgotten the limbo poll and the camera and therefore had to improvise with the limbo poll and use another poll at the school, we also used Catherine’s phone to record the performance. I think as an individual and a group we met the assignment brief as we engaged, entertained and educated, We engaged the audience as they interacted with all points possible, they were entertained as they all were shouting and reacting and they were educated as when the fairy god mother asked questions they knew the answers. Over all I think the performance was really good and went really well.

In the early 1990’s the Company began providing additional services, such as snow removal and ice buildup prevention that would allow it to stay operational year-round. With these additional services came an increase in new accounts; most of which have been residential. The profit increase with respect to the new accounts has been mediocre at best. The Company’s inability to collect payment on the new residential accoun ts has begun to severely decrease profits and it has been proposed to reduce services. In an effort to continue all service and grow, the Company has begun to seek solutions. Approach Internal financial research has shown that decreased profits are due to a multitude of issues including the high number of delinquent or late accounts, excessive staffing expenses, and a general lack of sufficient and effective use of technology. Determine if introducing a new method of point-of-sale payment collection will reduce expenses related to residential accounts. Further determine if an electronic invoicing process will enable the Company reduce staffing costs while simultaneously creating a customer database. Methodology Convene with all the appropriate departments—finance, customer service, operations, & marketing—to determine how a database should be constructed so it is cross functional for each department. The company currently uses Microsoft Access for its customer list. Information pulled from this list is oftentimes outdated and erroneous. It is inappropriate software to use in order to transfer customer information to an invoice. This process increases work hours and is redundant. As work orders are issued and workers are dispatched, each should be provided with the ability to adjust the invoice electronically onsite for immediate customer payment. The method used now is to issue the order, perform the work, adjust the invoice if necessary, and then mail it out in the traditional fashion. The increase in new residential customers has also caused an increase in non-payment. The use of a mobile credit card processor could help reduce this payment delinquency. Options/Solutions Sunny’s Landscaping has very little collaboration amongst its departments and few tools to work with. Each department is independently operated from the others and has not yet adapted to the influx of residential accounts. Whereas, the larger commercial accounts are well known and recognized, the smaller residential accounts are given very little customer service. The Company must find a solution that will reconcile both the residential and commercial accounts with company’s overall needs and each department’s ability to operate. One centralized system would allow the Company to function as a whole. The Company has a need for a system that can accomplish three goals: 1. Generate invoices 2. Allow for point-of-sale credit card processing 3. Create a database that is cross functional All three systems must work in tandem and allow information to flow from one process to the next. For example, as work is completed a foreman requires the ability to generate an invoice on the spot. Then they must also have the ability to accept payment from the customer. Lastly, the customer’s information and work performed must be electronically transferred into the database where other departments will be able to access it for a follow-up service. Marketing could use the information for promotional mailers, customer service could use it to obtain feedback, finance would use it for records, and operations could use it to find out the type of service performed. If one system can be constructed that will support all three functions, it will reduce costs company wide, allow for customer informat ion to be used effectively throughout all departments, and increase profits while reducing delinquent accounts. Milestone 2 Sunny’s Landscaping will need to research further to determine if and what additional resources will be required to reconfigure its invoicing and payment methods. It must also determine how much training will be required for frontline workers and supporting staff. Sunny’s Landscaping should consider the following questions prior to making a decision about which software and hardware to use: 1. What point-of-sale device will allow for data to be stored in a database and extracted for invoicing? a. Is there one device that is superior over the other in price and performance? b. Will this device need any additional in-house hardware to function? c. Will customer’s financial and personal information be stored and processed securely; how can we ensure customers that it is? 2. How long, if at all, will funds be held for before deposit? 3. Will one database be able to support all the functions that each department requires? 4. Can prior customer’s information be easily entered into the new database? 5. Will a lack of mobile or internet connection affect point-of-sale processing; and if so, how are payments accepted otherwise? Point-of Sale Device The two most compatible devices with Sunny’s Landscaping needs are SquareUp and Intuit GoPayment. Each device works similar to one another. Research has shown the greatest differences are in payment deposit time and customer service. SquareUp appears to have a longer slower deposit time of funds, especially with new accounts. Moreover, the first few months of service do not allow new customers to withdraw entire deposit amounts. According to the SquareUp website, this payment hold is to reduce fraud. GoPayment by Intuit seems to have the greatest customer satisfaction. GoPayments device hardware also seems to be of a better, more secure design as can be seen in the figure below.

We all encounter some form of prejudice or stereotype in our life. What types are they? Would you see the lasting affects it has on someone you yourself had discriminated against? Would you recognize the effects it had on you? This author will introduce you to three different stereotypes, fallacious, hasty generalization, and false dichotomy. I will explain the damages being stereotyped does to a person and the lasting effects it has. Aggression, overeating, inability to focus, and difficulty making rational decisions, all are negative effects experienced by those subjected to prejudice, according to University of Toronto Study (Michael Inzticht, 2012). â€Å"Past studies have shown that people perform in situations where they feel they are being stereotyped,† said professor Michael Inzticht of psychology who led the study, published in the month’s edition of the Journal of Personality and Social Psychology. What we wanted to do was look at what happens afterwards. Are there any lingering effects of prejudice? Does being stereotyped have an impact beyond the moment when stereotyping happens (www.usnews,com)? A person that stereotypes based on negative feelings is a person that is indifferent to accepting cultural diversity and situations that they find dissonance with because that are either entrenched with prejudice from a psycho social paradigm, or make the conscientious choice to be prejudice because of their inferential way of thinking. In Nazi Germany people were imprisoned and even killed for trying to fight anti-Semitism. In America we are free to fight it, but too many of us choose to ignore this hate that dare not speak its name. Anti-Semitism is real, it is murderous and it is very much with us today (www.the-american-interest.com). Anti-Semitism involves beliefs that Jews are more clannish that other people and act in concert to support a specific Jewish agenda. Jews deploy ex traordinary wealth with almost superhuman cunning in support of the Jewish agenda. As a religious and national minority, Jews cannot flourish without attacking the traditional values of their host society. In every country Jews seek to weaken national culture, religion, values, and cohesion. Jews are not a national group or a people in the way that others are; they do not have the same rights to establish a nation state that other people do. Where Jewish interest is concerned, the appearance of open debate in our society and many others is carefully constructed illusion. In reality, Jews work together to block open debate on issues they care about and those who resist the Jewish agenda are marginalized in public discussion. These ideas are the five pillars of anti-Semitism; you don’t have to believe them all- any one will do. Being an anti-Semite does not necessarily make you a Nazi. You are an anti-Semite. That doesn’t make you a Nazi; Hitler added a sixth pillar of anti-Semitism that the only way to successfully oppose the Jewish agenda was to kill all the Jews. This idea have become so widely accepted that they are seldom questioned or examined; when that happens a whole society is poisoned and distorted. Stereotyping is one of the biggest issues in social psychology but relatively little is known about how and why stereotypes form. Conventional approaches to stereotyping assumes that stereotypes are based on erroneous and distorted processes, but others feel that they form in order to explain aspects of social groups and in particular to explain relationships between groups. In particular stereotypes have often been seen as rigid and distorted mental structure that lead people to make serious errors (McGarty et al, 2010). From a social functional point of view race is a social construction, on the one hand it has been a legitimating ideological tool to suppress and exploit specific social groups and to deny them access to material and cultural resources, work, welfare services, housing, political rights, etc. On the other hand, these affected groups have adopted the idea of race. They have turned the concept around and used it to construct an alternative positive self-identity; they have also used it as a basic for political resistance (Miles, 1993:28) and to fight for more antonomy, independence, and participation. There are several forms of stereotyping and prejudice, but I will give you examples of only three. I will explain the stereotype and elaborate on the meanings they present. Fallacious argument is the first stereotype that I will be discussing. A fallacious argument simply means false or not correct, but is usually used to describe someone being deceptively false. Fallacy is a misconception of a false belief. If someone is being fallacious they are trying to get you to fall for a fallacy (www.vocabulary-vocabulary.com). All African American men who drive big cars are drug dealers. Or if a group of African American youth or men stand around in a group they are gang bangers. This is a fallacious belief. African American men have driven large cars as long as I can remember. My uncle all my life has driven nothing but Lincoln Continentals. He is now a retired engineer from the railroad having driven trains for more than thirty years. I have friends that are firemen, teachers, and family men that wound not purchase a car if sit was not as it’s called a â€Å"Big Body.† Next, people stand around and talk, and socialize in crowds all the time, this does not mean they are gang bangers. I have made my sons stop standing around with their friends by a fence in the neighborhood because I did not want them harassed by the police if they should pass by and see them standing there. People assume the worst of people out of fear and or ignorance on their part. The next stereotype that I will discuss is one that I personally experienced. â€Å"Since you are so tall I know you can play basketball.† Being a woman of tall statue everyone assumes that I play basketball. All through Jr. High and High School my physical education teachers tried to get me to play ball. The head coach for the girls’ basketball team even tried to get me to leave band which I loved and play ball for her. I forever heard, â€Å"as tall as you are I know you can play.† I hated basketball, I still do. I never cared for the sport even when I had to play for physical education class. A person’s height and statue does not mean that they would have a passion for a sport that is l oved by others of this statue. Just because I was nearly 6 feet should not have been reason for anyone to feel that I like to play basketball. This argument is false dichotomy. False dilemma thinking or the fallacy of exhaustive hypothesis is a type of logical fallacy that involves a situation in which only two alternatives are considered, which in fact there is at least one additional option. The generalization was made that since I was tall I wanted and liked to play basketball. The third and final stereotype is one that I was questioned about years ago by a good friend of mine. She was a large young lady and short which made her look even larger. She would always seem down and stand offish around a group of people that we did not know. I have always been one to speak and socialize with anyone and somewhat stylish in dress. She questioned me on an outfit that I was wearing saying that I should feel self-conscious because my back was out in the dress and that she would never wear something like that because of her size. I simply informed her that this is her problem; you (she) allow others to dictate how you feel about yourself. They say you should be ashamed or embarrassed about your looks (i.e. weight) and because of this you should act and feel this way, not true. Just because you are not a size 3 and average height does not mean you are not beautiful and should have all the esteem, and pride in yourself as anyone could muster. This argument if fallacious because the inference from the premise to the conclusion is fallacy because of mistakes in the reasoning (Mosser, K. 2010). People who felt they were discriminated against-whether based on gender, age, race, religion – all experienced significant impacts even after they were removed from the situation. The lingering effects hurt people in a very real way, leaving them at a disadvantage. Even many steps removed from a prejudicial situation, people are carrying around this baggage that negatively impacts their lives. People are aggressive in their ideologies because they are adamant in their discriminatory beliefs.
